Abstract

This research is motivated by the fact that commitment and work performance are important issues in human resource development. The main objective of this research is to explain the factors that shape employee commitment to the organization and their influence on work performance. These factors include: individual characteristics (age, education and work experience) and job characteristics (job variety, task identity, task meaning, autonomy and feedback). In this research, the concept of commitment is described in 3 variables, namely the willingness to work hard, loyalty and pride in the organization. Meanwhile, the concept of work performance is seen from 2 variables, namely skills and knowledge about work. Sampling was carried out using the proportional random sampling method. The population is 52 middle managers at PT. Perkebunan Nusantara XII (Persero) Province Dati I East Java and the sample taken was 60%, namely 32 people. Data were analyzed using a Likert scale and using the path analysis method (Path Analysis). To determine the significance of variables, the F test and t test with an alpha of 5% are used. As a result, for the indirect influence of individual characteristics and job characteristics on work performance, it can be understood that age, work experience, job variety and task identity have a significant influence on the willingness to work hard. Age, education, work experience and job variety have a significant influence on loyalty. Work experience, job variety, task identity and autonomy have a significant influence on employee pride. Furthermore, it is known that the willingness to work hard and loyalty has a significant influence on skills. Meanwhile, the willingness to work hard, employee loyalty and pride have a significant influence on knowledge about work. Meanwhile, changes in individual characteristics and job characteristics that have a direct influence on work performance are job variety and task identity.
