Abstract
It is nothing new that the phenomenon of turnover intention is something that is taken into account by all companies in various fields. There are many factors that cause turnover intention, where these factors can have a positive and negative impact on turnover intention. The purpose of this research is to examine the reciprocal relationship between superiors and subordinates (leader member exchange) on employees' desire to leave the company (turnover intention) which is mediated by job satisfaction felt by employees (job satisfaction) and justice provided by the company, namely justice in the form of rewards (distributive justice) and justice in the form of procedures determined by the company (procedural justice). This research was conducted at The Grand Darmo Suite Hotel Surabaya. This research survey was conducted on 52 respondents with staff positions from various divisions. Statistical tools in this research used Partial Least Square (SmartPLS 2.0 M3), and to test mediation used the online Sobel test (quantpsy.org). Based on the test results, it shows that leader member exchange has a positive and significant relationship with job satisfaction, distributive justice and procedural justice; Job satisfaction has a negative but not significant relationship with turnover intention. It is slightly different that distributive justice has a negative and significant relationship with turnover intention, just as there is a relationship between procedural justice and turnover intention, namely a negative and significant relationship. Furthermore, the test results show that distributive justice and procedural justice are mediating variables between leader member exchange and turnover intention, but unlike job satisfaction they are not mediating variables between leader member exchange and turnover intention.
