Abstract

This research aims to examine and analyze the influence of organizational climate, spiritual leadership, and career development on job satisfaction, organizational commitment, and turnover intention of employees of Sharia People's Financing Banks (BPRS) in East Java. The research method used to achieve this goal is explanatory (explanation) with descriptive and inferential analysis. Inferential analysis was carried out using Structural Equation Modeling (SEM) Analysis of Moment Structure (AMOS) program version 19 and SPSS version 19. The sample in this study was 200 permanent employees of BPRS in East Java. The sampling technique uses area proportional random sampling. Data was obtained through a questionnaire with a 5 point Likert scale. The total number of questionnaires distributed again (100%) and those eligible for analysis were 185 respondents (92.5%). The research results prove that: organizational climate has a positive effect on job satisfaction, organizational commitment, and turnover intention; spiritual leadership has a positive effect on job satisfaction but has no effect on organizational commitment and turnover intention; and career development have no effect on job satisfaction, but have a positive effect on organizational commitment and turnover intention. The variable that has the greatest influence in increasing job satisfaction and organizational commitment is organizational climate, while the variable that has the greatest influence in reducing turnover intention is organizational commitment. In addition, organizational climate indirectly has a negative effect on turnover intention through job satisfaction and organizational commitment, both simply and simultaneously; spiritual leadership indirectly has a negative effect on turnover intention through job satisfaction; and career development indirectly has a negative effect on turnover intention through organizational commitment. Thus, in a sharia banking setting (BPRS in East Java) the existence of job satisfaction and organizational commitment is very important to reduce employee turnover intention.
