Abstract

This research is motivated by the fact that commitment and work performance are important issues in human resource development. The main purpose of this study is to explain the factors that shape employee commitment to the organization and their influence on work performance. These factors include: individual characteristics (age, education and work experience) and job characteristics (variety of jobs, task identity, task meaning, autonomy and feedback). In this study the concept of commitment is described in 3 variables, namely the willingness to work hard, loyalty and pride in the organization. While the concept of work performance is seen from 2 variables, namely skills and knowledge about work. Sampling was done by proportional random sampling method. The population is as many as 52 middle managers at PT. Perkebunan Nusantara XII (Persero) Dati I Province, East Java and the sample taken is 60%, which is as many as 32 people. The data were analyzed using a Likert scale and using the Path Analysis method. To determine the significance of the variables used F test and t test with alpha 5%. As a result, for the indirect effect of individual characteristics and job characteristics on work performance, it can be understood that age, work experience, variety of work and task identity have a significant influence on willingness to work hard. Age, education, work experience and variety of work have a significant influence on loyalty. Work experience, variety of work, task identity and autonomy have a significant influence on employee pride. Furthermore, it is known that the willingness to work hard and loyalty has a significant influence on skills. While the willingness to work hard, loyalty and pride of employees have a significant influence on knowledge about work. While the changes in individual characteristics and job characteristics that directly affect work performance are the variety of jobs and task identity.
